The aim of this research portfolio was to explore nurses’ perceptions of, and experiences with, performance appraisal to gain a deeper understanding of the meaning performance appraisals held for them in order to suggest possibilities in terms of improvement. The objectives of this research were to discover nurses understanding of the purpose behind performance appraisal and to identify their vision for an ideal performance appraisal process. The sample consisted of 12 registered nurses from an urban hospital within one district health board in New Zealand. In-depth semi-structured face-to-face interviews were carried out and data coded, and then analysed using Straussian grounded theory methodology till saturation was achieved. The core category to emerge from the data was participants’ belief that the meaning of performance appraisal was to enable them to achieve ‘discovery and direction’, through identifying where they are within their current practice, and setting forth a plan for their future development. In order to achieve this core category participants highlighted three categories that influenced it: ‘impact of appraiser’, ‘documentation’, and ‘the perfect situation’. These three categories further intersected around the idea of participants’ expectations. An appreciation of the issues related to ‘impact of appraiser’, ‘documentation’, and ‘the perfect situation’, and the influence these categories have on the ability to achieve ‘discovery and direction’ is important information for DHBs looking for possible improvements to performance appraisal systems within the organisation. |
